Running head: BEST PRACTICES OF MERGERS AND ACQUISITIONS Mergers and Acquisitions: Best Practices for Success Abstract Mergers and acquisitions have become a growing trend for companies to inorganically grow a business within its particular industry. There are many goals that companies may be looking to achieve by doing this, but the main reason is to guarantee long-term and profitable growth for their business. Companies have to keep up with a rapidly increasing global market and increased competition. With the struggle for competitive advantage becoming stronger and stronger, it is almost essential to achieve these mergers. Through research I will attempt to dissect the best practices for achieving merger success. Mergers and Acquisitions: Best Practices for Success When companies are acquired or merged, people almost immediately start to focus on the differences in the companies. They also begin to pay attention to who are the winners and who are the losers. It is typical in an acquisition for the acquiring company to see itself as the winner, and the acquired company as the loser. The controlling company wants to impose changes and view those in the acquired company as highly resistant to change. It is clear that most mergers and acquisitions are primarily based on strategic, financial, or other objectives. However, ignoring a potential mismatch of people and cultures can lead to strategic and financial failure. In most mergers, serious consideration should be given to cultural and leadership style differences. The success of a merger or acquisition can be defined as the creation of synergy. But every merger and acquisition is a unique event, occurring in a unique environment that is subject to various influences. Analyzing a merger should begin by understanding the culture and core values of the business that is being acquired. Ashkenas, DeMonaco, and Francis (1998) observed that â€Å". . . it is increasingly important that executives learn how to manage the integration of acquisitions as a replicable process and not as a one time only event† (p. 166). DiGeorgio (2002) has researched this topic extensively through the mergers and acquisitions of Cisco and GE Capital. Cisco approaches mergers by â€Å". . . (a) doing [its] homework to select the right companies and (b) applying an effective reliable integration process once the deal is struck†(DiGeorgio, 2002, p. 138). Cisco has in the past turned down deals with companies which did not fit within its strategy. Cisco looks at deals from the following perspective (DiGeorgio, 2002): 1. Are our visions basically the same? 2. Can we produce quick wins for shareholders? 3. Can we produce long-term wins for all four constituencies – shareholders, customers, employees, and partners? 4. Is the chemistry right? 5. For large M&A, is there geographic proximity? (p. 138) GE Capital, on the other hand takes a more process-based approach to handling mergers. Since GE has performed plenty of mergers and it learns and grows from each one. The crux of its process is â€Å"[g]etting the right integration leader [which] constitutes 95 per cent of the success of an integration† (DiGeorgio, 2003, p. 139). This study highlights the importance of being proactive in pre-merger planning and offers advice to help ensure that the merger process will be a success. Within this paper, I plan to discuss the best practices companies can use to ensure a successful merger. These practices include timely merger planning, choosing the right leadership, focusing on corporate culture, communicating effectively, and engaging the staff, human resources, and middle management. Timely Merger Planning There is a lot of time and effort spent on finding good merger candidates and courting them only to fall through on the follow-up integration activities. As soon as serious discussions begin with a potential merger candidate, the integration planning efforts should begin. It is essential that acquisitions be assimilated into the parent as quickly and as smoothly as possible to minimize any losses in productivity and maximize opportunities between the two organizations. â€Å"There is good agreement that the first 100 days after a merger change set the tone, signal the troops about the real direction of the organization and its vitality†(DiGeorgio, 2003,p. 266) A slow integration process can actually worsen problems. Merger integration should not be treated as an after-thought. It is something that needs to be addressed uring the merger search and negotiations phase while there is time to minimize any negative impacts. Choosing the Right Leadership Choosing the right leadership, not only for the merger integrations, but also for the new combined company is important in terms of vision, mission, culture, and expectations. A leader should focus on the larger design of the new corporation. A leader has to resist the temptation to take the easy way out. It is not pleasant to deliver bad news or to be a naysayer, but it is necessary at times. It is also important for a leader to promote and ensure good morale. This starts with treating people with respect and listening to their opinions, rather than telling them what to do. â€Å"Leaders set the tone for the culture and for how relationships are going to unfold in the combined organization† (DiGeorgio, 2003, p. 260). Effective working relationships and increased trust developed among the senior executives will carry throughout the organization as a model of how the newly integrated organization will work. Senior executives need to establish the cultural rules of engagement in the new entity quickly and effectively. Company leaders should strive to provide as much transparency as possible to decision making and address employee concerns such as changes to roles and responsibilities, compensation and employee benefits as promptly and practical as can be performed. â€Å"Integration management is a full-time job and needs to be recognized as a distinct business function. . . † (Ashkenas et al. , 1998, p. 169). The role of the transition merger leader cannot be taken lightly. This person must make critical personnel, process, and structural decisions quickly. This role requires the mental tenacity to endure long meetings, tough questions, and low morale. The G. E. Pathfinder model as presented by Stopper (1999) suggests that it find an integration leader to direct these merger activities and get the necessary results done to have a successful integration. Stopper (1999) also suggests a few other skills and qualifications necessary to look for in this person which include experience in project planning and management, communication planning and implementation, expertise specific to acquisitions, and corporate culture familiarity. Research by Ashkenas (1998), on the other hand, believes a merger leader should have ability to facilitate integration activities, to help the acquired business understand processes of the new company, and to help his or her company understand the business that is being acquired. Leadership also needs to be held accountable for the success of the merger (DiGeorgio, 2002). The leader should have a sense of purpose and responsibility not only for his or her job but also for the company as well as the employees who work there. When leaders don’t exhibit this accountability, they can take a nonchalant attitude which can hinder any progress which has been made. Ensuring the appropriate leadership is in place from the start will present a successful blueprint for the outcome of the merger or acquisition. Focusing on Corporate Culture When companies merge there can be a clash of cultures, conflicting beliefs, and different norms. Organizational culture is important because it has been shown to have a significant impact on organizational performance. Cultures that support the missions, goals, and strategies of an organization provide a means for dealing with change and conflicts when they arise. â€Å"Cultural integration is ignored in the majority of business combinations† (Pekala, 2001, p. 32). Research has shown that because of cultural aspects, mergers often encounter difficulties in achieving the goals of the merger. While due diligence is performed on all of the financial aspects of a merger, one major reason that so many mergers fail is a lack of â€Å"cultural fit† (DiGeorgio, 2003, p. 259). Understanding how things are seen in the other cultures, learning mutual respect, and being open to exploring different points of view are the keys to the people factor in any merger or acquisition. â€Å"A sound M&A integration strategic plan is as cultural as it is structural and entails both the welding of hard assets and a delicate/neurosurgery of minds† (Brahy, 2006, p. 54). Corporate culture tends to be viewed as a company having casual Fridays or working alternate work schedules. However, it runs deeper than the external characteristics. Pekala (2001) suggests that â€Å"merger partners need to zero in on the basic ways that decisions get made in their companies and how different approaches can be combined in harmony† (p. 32). The organization’s culture is simply how things are done in the organization. It could be as simple as putting the customer first or driving for excellence in safety. The challenges encountered when merging two different cultures are that either one or the other (or both) needs to change. The issue, then, becomes not just culture awareness, but culture â€Å"change management† (LaMarsh, 2006, p. 9) during the integration period. Building a new culture that combines the best of both previous cultures makes the new organization better, stronger, and more competitive than either of the organizations can be on its own. One way to build a new culture is by having representatives from both companies or organizations list the principles that currently guide its behavior and attitu des. Once this has been captured, both groups can then combine their efforts into a discussion of what type of cultural behavior is necessary to ensure that the best of both worlds is fairly represented. Brahy (2006) even suggest the acquiring company learn another language to help the merging companies feel more at ease and are accepting of their individual culture and traditions. Top management, however, must support this new combined culture. Management cannot force people to work together to build a new culture. As DiGeorgio (2003) notes â€Å"leaders set the tone for the culture and for how relationships are going to unfold in the combined organization† (p. 260). Control over the new corporate culture is critical to the success of a merger. Achieving cultural synergy is possible, but it takes work and effort especially on the side of leadership. Communicating Effectively Communication plays a very critical role at the time of a merger. Communicating with the employees is very important as they should not feel that they have been kept in the dark. It should be remembered that they are the most important assets of an organization and also major stakeholders. Most people understand that mergers and acquisitions take place for business reasons. But it is important to communicate the specific reasons and benefits of the merger. People may not like it, but if they see that it has a legitimate purpose, and the benefits are clear, then there is less resentment and employees are more likely to accept it. Mergers and acquisitions breed uncertainty, ambiguity, and fear among employees. Rumors often begin in organizations before the announcement of any impending merger is formally announced. â€Å". . . Trying to hide bad news such as layoffs by not revealing further details . . can damage morale and lead to turnover† (Messmer, 2006, p. 15). A good communication plan can help avoid complications by ensuring that employees understand the reasons for the deal, the objectives the organization is trying to achieve, and the potential benefits for everyone involved. In mergers and acquisitions, employees typically want answers to the following basic questions: †¢Will I have a job in the new organization? †¢Will my pay, b enefits and work locations change? †¢Will this merger be good for my career? These and other questions must be addressed soon after an announcement is made since productivity can suffer the longer employees have uncertainty. Straightforward, concise, and timely communication assists in building employee commitment and focuses employees on the day-to-day operations of the organization. â€Å". . . Communication minimizes the negative reactions of the acquired employees† (Brahma, 2007, p. 8). The faster employees feel connected to the new organization, the faster they will begin working toward the business objectives and understand what is expected of them. Research shows that organizations using effective communication strategies achieve the best results in productivity and shareholder returns. A good communication strategy is critical to a successful merger or acquisition. A successful plan cannot be reactive but proactive and it has to be included as part of the original merger plans. Nikandrou, Papaleaxandris, and Bourantas (2000) assert that â€Å"frequent communication does not imply that management should communicate every little detail of the process . . . t rather means that management communicates its concerns about employees . . . † (p. 336). An effective communication plan must take into account many elements such as the unique needs of various stakeholders, such as managers, employees, investors, customers, suppliers, and surrounding communities, need to be identified and addressed. Successful mergers only happen when upper managers make themselves visible and accessible to all employees affected by the merger. All e mployees need to experience the buy-in and support of their leaders for the merger or acquisition. Leaders need to be prepared to communicate the answers they do have and be open to stating what answers they do not have yet (Terranova, 2006). For leaders and managers to maintain credibility and trust with employees, they must be open and honest in dealing with these problems rather than choosing not to communicate at all. Engaging Staff and Middle Management People issues are often the most sensitive but also overlooked aspects of mergers and acquisitions. Organizations fail to realize that people have the capability to make or break the deal. It is important for organizations to address the viability of the integration on the human resources front. There are key resources within the organization that can help in handling people issues namely the employees, human resources, and middle management. Frequently there are a lot of people who get overlooked in the acquisition process; specifically lower-level employees who may be able to offer valuable input. They are the people who produce the profits, represent the company, and, ultimately, are the ones that will make the combined company succeed. Proactively engaging the employees can cultivate change agents for the acquisition making the entire process more desirable for all parties involved. â€Å"Managing change is a systematic process that requires moving through a series of action steps to predict and address the risk caused by potential resistance† (LaMarsh, 2006, p. 59). The best way for leadership to actively involve employees is to engage in active feedback sessions. This could involve setting up meetings with key people from various groups in the organizations and soliciting feedback from them (Messmer, 2006). Another suggestion could be to set up a website answer board where employees can ask the integration team or top management questions anonymously and view answers to other questions that have been proposed. Retaining and motivating employees is a major challenge for the human resource department of organizations. Actively engaging human resources early in the process can ensure merger success. Human resource leaders can play a key role in helping senior management identify, involve, and assess the key executives and other critical talent who will be vital for the success of the new business. Human resources can help facilitate employee question and answer meetings and are the most knowledgeable about current policies and procedures. Human resource skills are essential for the facilitation and negotiation processes regarding combining pay and benefits. Human Resource skills are also needed for supporting, counseling, and coaching line managers, who have to supervise their functions during very difficult times. Middle management also plays an important role in ensuring the success of a merger or acquisition. Communications with the middle managers will help to not only alm their fears and concerns but also help them understand what is in store for them. If middle managers are not kept in the information loop, it can lead to false information getting out that could damage morale as well as increase turnover. They need to fully understand the benefits not only to the organization but also to them as individuals. Once concerns have been dealt with, middle managers should be h eld accountable for implementation of the change. Without this accountability, they ultimately will not have a desire to change their behavior. Middle managers should become a positive part of the change process and they should not feel as if it is another program or process that is being forced upon them. Middle managers are the leaders that lower-level employees will look to for timely, accurate information. If approval of the merger is given at this level, then those under them will more than likely not give their approval either. Conclusion Several important lessons have been learned from the merger research conducted throughout this paper. When a merging with another company, managers should be focused on uniting the two companies as quickly as possible. Management should also be aware of the importance of starting the integration planning as soon as a definitive merger candidate is determined. Another important aspect of the merger process is a commitment to change on the part of leadership. Management needs to assign appropriate leadership resources to complete the transition successfully. Communication is also very critical even when there is nothing new to say. It is impossible to over-communicate throughout the merger process. Employees have an almost insatiable desire for information, and misinterpretation of silence and rumors are very common. Mergers are seen as a way to solve problems but it also creates a new set of problems as well as opportunities. Success in mergers and acquisitions rests not only on good strategic and financial planning, but also in the analysis of people issues. Making mergers work successfully is a complicated process which involves not only combining two organizations together but also integrating the people of two organizations with different cultures, attitudes, and mindsets. To ensure success in mergers and acquisitions there needs to be timely merger planning, the right leadership, cultural integration, effective communication, and the involvement of staff and middle management. Subculture

Cortland Bolling Branham SOCI 1301 In the article â€Å"Authenticity in the Skateboarding World†, subculture is described as a completely separate culture with its own set of values and norms outside those of the world’s society. Skaters can be described as one of these subcultures because of their unique values, norms, and sanctions that differ from most sports. Unlike sports such as basketball the norm for skaters is their lack of interest in competition and trying to out due each other.According to Beal and Weidman the skateboarding community follows two central values, participant control and the devaluing of competition; many skaters explain that they chose to skate, and that they choose individually what’s acceptable. After interviewing more skaters the authors discover that like other cultures they also have their own sanctions. One example is that many of the skaters that are in it to look cool, or to be better than everyone else are looked down upon as n ot being â€Å"real skaters†, but instead conformist.While sports are a common spot for subcultures, they are not the only place they can be found and in fact most people belong to one. For example I am a member of a Baptist church. While it is true that Baptist are Christians just like Methodist and Catholics, we have our own sub subculture or set of values, norms, and sanctions that somewhat differ from the other Christian churches. In a Baptist church praise and worship is often very loud and up beat while at a Lutheran church they remain quiet unless spoken too and sing old hymns, so being loud would be considered rude and vulgar.

A Breadwinner Rethinks Gender Roles The economic recession has undoubtedly increased the unemployment rates across the U. S. More and more men are becoming ‘stay at home dads’, thus challenging the status quo. This would be a good thing according to conflict theorists, who believe that the male exploitation of women is detrimental to society; any sort of exploitation of rich to poor, male to female, must be deconstructed. â€Å"A Breadwinner Rethinks Gender Roles† supports the rising number of traditional gender roles being reversed in today’s society.However, just because the roles are switched, does not mean that true gender equality exists. Social norms establish the privileges and responsibilities a certain status may occupy. Females and males, mothers and fathers are all statuses with distinct role requirements that are perceived as â€Å"normal† to society. The status of a mother includes ‘expected’ roles involving love, caretaking , duties in the kitchen, etc. The status of a father primarily includes the expected role of a breadwinner.The huge increase of women in the workforce, an achieved status, may unfortunately lead to the experience of Durkheim’s concept anomie, or uncertainty of rules/norms in a society. These ‘traditional norms’ have begun to change, but new ones have not yet developed, â€Å"To put it simply, because we’re not there yet†¦Ã¢â‚¬  (Kathleen Gerson, quoted in article). So why does gender inequality persist even though men and women are not tied to traditional roles as they were in earlier times? Conflict theorists argue that women are at a disadvantage because of the inequalities built into the social structure.This social structure ‘built’ into society refers to the agents of socialization that have structured what it means to be gendered-female and gendered-male; gender roles are learned through the socialization process. Children learn p roper behavior for girls and boys, first—and most crucially—through parents, then the media (Disney movies) and finally peer groups or other sources of socialization. Even at an early age, children develop stereotypical notions of both genders and then use those notions to systematize their thoughts and behavior.However today, the media puts out ideas that are inconsistent with ideas of family or education and so it is directly antagonistic to the other important institutions in society. These pre-conceived ideas of gender-typical behavior have prevented individuals from truly assuming the identity of a reversed role, â€Å"Men have a sense of esteem, of identity that comes with being the provider†¦Women don’t get the same identity benefit — there’s a sense that one has a double burden. † (Barbara Rissman, quoted in article). The author clearly struggled with her new gendered-male role.She wasn’t prepared for the role conflict sh e would experience in partaking a ‘man’s role’, â€Å"I didn’t think I’d feel so guilty, or derelict in my womanly duties, when my husband is quick to comfort our fussy 4-month-old—or reminds me where we keep the muffin tin. Or that I’d feel so much chest-tightening pressure when I monitor our bills. † (Dunleavey). When asked, â€Å"Did your concept of ‘equality’ ever include supporting the family? †, the author had to admit her answer was no. Women have consistently complained and fought for equality— but is that what they really wanted?Now that we have it, we are â€Å"seething — with uncertainty, resentment, anxiety and frustration. † (Dunleavey) The pre-ordained notions of what is right vs. wrong, female vs. male that have been engrained in our heads from early childhood and then through constant resocialization over the years, have prevented some of us from truly being equal, even wh en we are on the surface—equal. A conflict theorist would point out for this case, that the need to eliminate inequalities does not just include eliminating the suffering of those on the bottom, but eliminating the suffering of those on the top as well.Despite the increase of women in the labor force and the now blurred boundaries of gender discriminations, men and women live in a society where the demands of balancing work and parenting are unsettled. Rudyard Kiplings Troubles Of The Empire English Literature Essay The White Mans burden reflects the Victorian degradation of the non-European world. Rudyard Kipling invites Americans to join the ranks of the British in imperializing the uncivilized Filipinos to rid them of troubles. The imperial nation plays a role of a father who is obligated to raise the child-like natives into becoming mature westernized adults. These Imperialists are defined throughout the poem as having idealized, saintly characteristics that are patrilineally passed through generations of whites for the purpose of imposing well-built culture to the atrocious adolescently uncultured. An altruistic, chauvinistic tone and purpose brings a shining idolization of imperialism but in doing so reveals Victorian era thoughts and sociocultural beliefs. These beliefs would not have been readily accepted as part of the modern time of the late 1800s, yet they were so deeply engrained into society that they shaped the lives of not only white men but of unrelated races of the world. These industrialized, patriarchal, racist attitudes have become so imbedded into the minds of people that it went unnoticed as to how it affected their definitive ideas of race, gender, social status, idealized characteristics, and nationalism. Kipling portrays this through constant use of figurative language to exaggerate certain ideas and relate them to the main theme of necessary colonialism. The use of a similar structure for each stanza group, alongside with the use of repetition and an unselfish tone, create a sense of order and of a powerful urgency to commit imperialism. The poem is organized in a manner that portrays order and power. He organizes each stanza into an octet. Each stanza, being eight lines long symbolizes perfection. Eight is the infinity sign sideways and represents totality and absolutism (Properties of 8). The imperialist view themselves as perfect being that have complete order and Kipling captures this by organizing his stanzas in a manner that most represents the infinite symbol. The poem is organized into an iambic trimeter and has rhythm every odd line. The unit of sound is divided into two syllables and stresses the second syllable (iambic trimester wiki). This is used to stress the importance of certain words in each line; for example: forthà ¢Ã¢â€š ¬Ã‚ ¦bestà ¢Ã¢â€š ¬Ã‚ ¦breed/ bindà ¢Ã¢â€š ¬Ã‚ ¦sonsà ¢Ã¢â€š ¬Ã‚ ¦exile (Kipling, lines 1, 2). These words are stressed because they are the ones that are important for the meaning of the lines and the poem as a whole. Two words that are constantly stressed throughout the poem are White and burden (Kipling line 1). Kipling purposely does this to relay the significance of these words as they relate to his poem as a whole. They hold more meaning because of they are repeated throughout and are stress. The first and foremost obligation the audience must meet is of a racial concern. An imperialist must be white and of a westernized culture. This was an obvious requirement and seemed natural to the peoples of the 1800s; however, it served a more distinct purpose of creating a division between two peoples: the Whites, in this case the Americans, and nonwhites, particularly those who are Filipinos. This division is set up to faintly, yet effectively, create a dichotomy between the two. One expression about this dichotomy is a metaphorical representation of a father to a son. The son, who represents the natives, is an uneducated and unenlightened half-devil and half-child (Kipling, line 8). He is young and has had no exposer to a responsible, committed, and real-world lifestyle and lives in isolation from the rest of humanity and knows nothing of its complexities. Children need the care of a mature adult who is willing to search [his] manhood and take up the challenge of teaching them t o have done with childish days (Kipling, line 53, 49). This use of language creates men, not woman, as the care giver. Child rearing was done predominantly by woman during this time; however, Kipling ignores this tendency and uses a fatherly relationship. In Victorian society, men need to become fathers as a rite of passage in their masculinity (Tosh, page 79). Being a patrilinial society, the ideal child was a son; he would carry on the name and inherit the essence of the family. Children obeyed their father and if they failed to do so, the father alone punishes them; he is the enforcer. Although the actual raising of a child was done by the work of women, Kipling refers to the fatherly dominance of the household. The natives will inherit the fathers characteristics and must obey him at all times otherwise they will be punished. Kipling ignores the fact that rearing children was done by women because colonialism is about taking on the characteristics of the imperial nation. He choo ses to use the metaphor of fathers, not mothers, because men have a stronger will to conduct the task of imperialism. Without the white man to be a father to these children, they shall remain ignorant, weak, and uncultured. Kipling exaggerates this with strong word choices. For example, the natives are described as illiterate, silent, sullen people (Kipling, line 47). Kipling ignores the fact that they speak a foreign language and, instead, says they do not speak at all. This dehumanization insists that the indigenous people will remain silent unless they learn the true language of English; the only language that is in existence, the rest is gibberish. Another example of Kiplings use of strong language would be when he hints that starvation and disease will be inevitable unless they have a father to fill full [their] mouth[s] of famine and bid the sickness cease (Kipling, lines 19, 20). The natives are automatically categorized as famine and disease infested. This is used as another form of justification for colonialism. The fatherly nations of imperialism will put an end to this. The natives, being children, will remain like this unless they are taught otherwise. And since most of western society during the 1800s was patriarchal, the father was the one to do the job. Kiplings use of language makes it quite clear as to who the poem is aimed at in terms of gender. The constant repetition of sexist language is evident in the title and in every following stanza with the phrase: White Mans burden. This reappearance is meant to create a clarification of who has the privilege of colonization. More words that reflect a male audience are sons, manhood, king, and the continuous reiteration of his and man (Kipling, lines 3, 26, 53). These word choices hint heavily toward a male audience. The role of an imperial colonization was solely a mans duty and honor to complete. This reflects a sexist Victorian world where males play the dominant role (Tiffert). It was a time where women were expected to be conservative, quiet, caring, emotional, and supportive of their husbands yet reliant of them. Males, on the other hand, were brave, politically active, patriotic, socially active, and hardworking. During this time it was only fitting for men to construct colonies and be brave enough to aid the foreign sullen people (Kipling, line 7). But not just any man was fitting enough to execute such a task successfully; it had to be narrowed down to an elite few. The Victorian era was a time of many statuses and classes that divided people and made certain white males more qualified to colonize over others; The White Mans Burden captures this division in a few lines. Kipling targets parents to send forth the best ye breed and bind [their] sons to exile to serve [their] captives needs (Kipling, lines 2, 3, 4). Now first off, it is not considered an exile but a privilege because only the select few have what it takes to colonize. The word exile is used as a metaphorical representation of the foreign land. The natives live in a place that is not suitable for proper life; it would be considered an exile to the peoples of western society. Its very existence is a crime against nature. The white man must go and fix this land and its people. And second, as hinted in this quote, only the most intelligent and superlative can conduct such a challenging task of cleansing and taming the untamed. The phrase, best ye breed, not only states who the intended class is, but also creates a division among the whites themselves and says that not all can undertake in the mission of colonization. The word breed brings to mind either dogs or horses; more specifically pure breed ones. This allusion is used to represent the upper (pure breed) and lower (mixed breed) classes and puts a value on them. Pure breeds are usually worth more than mixed-breeds; therefore, the upper class has a higher value, is specialized, better developed, and more idealized (Welton). But then later in the poem Kipling seems to contradict himself when he says that this process requires the toil of serf and sweeper (Kipling, line 27). These jobs of servitude were usually held by members of the lower class during this time (Victorian Era). But, realizing how daunting the challenge of colonization is, the work of lower class men must be included. Colonization was just like any other business of the time. The rich are the bosses and the poor are the workers. The orchestrator gets all the recognition but the musicians are the actual ones to conduct the procedure. Now of course the upper class has organization skills, tenacity and many other characteristics that are vital for imperialism to be performed. Traits that Kipling so explains throughout his poem in a condescending manner. If it were not for the brainchild of the intelligent, this operation would not happen at all. Kipling really emphasizes this by choosing to only portray elements of upper class men. It is evident in his patronizing tone throughout the whole poem. For these reasons, the target of the poem can be narrowed down to the middle to upper class of society, the knights of bravery; knights who are required to fight for their birthright to honor and duty. Kipling implies the importance of this duty to colonize but explains this by using the seemingly unrelated, connotative meaning of the word burden. He repeats the phrase, take up the White Mans burden at the start of every stanza to illustrate the white man as his sole audience; it is a demand aimed directly at the reader, commanding them to take up the burden (Kipling, line 1). This burden is described throughout the poem as requiring the white man to serve the captives needs, veil the threat of terror, to fill full the mouth of famine, and the list goes on (Kipling, line 4, 11, 19). The ultimate meaning is that the conquerors are providing benefits and servitude to the conquered and nothing is mentioned about slavery, stolen political freedom, and the life toll of defeat. The burden, being of such a noble cause, can only be conducted by whites that have the proper characteristics. This is where Kiplings patronizing tone comes into play. He explains that they must show patience, be plain in their purpose, forfeit their show of pride, and be selfless (Kipling, line 10, 12, 13, 14). They must be merciful enough to end the misery of the half-deviled and half-child by filling full the mouth of Famine and making their sickness cease (Kipling, line 8, 19, 20). They must be willing to work hard and conduct the toil of serf and sweeper and not just simply rule as luxurious lazy kings (Kipling, line 26, 27). The saintly figures will never exploit the colonized but instead they bestow their heavenly touch on the people: curing their diseased, revitalizing their economy, and ending their hunger. All these noble characteristics, duties, and acts of civility are taught in western culture and are born from nationalistic passions. Nationalism is the main idea behind colonization. Kipling is explaining how nationalism can be harnessed to implore citizens to believe colonization is a necessity and that this imperialistic burden is, in fact, a natural occurrence. In this sense, nationalism can be explained by Imperialism which, in turn, can be explained in terms of Social Darwinism. Social Darwinism was born in the 19th century and soon became recognized by imperialist in the same way Aristotles ideas about planetary orbit around Earth was recognized by the Roman Catholic Church (What is Social Darwinism). It was nothing but truth and could be related to almost every aspect of human interaction in one form or another including superiority of a race over others (What is Social Darwinism). Western nations, as known throughout the Victorian era, are by far the most superior beings in the world and the highest example, at this time, was Great Britain. This can be explained by their advances in science, industry, medi cine, and even quality of life as expressed through culture. Foreign races, lacking many of these same advances, naturally were less competent and weaker. But instead of letting these races die out or live horrible lives as explained by Darwin, it is more humane and noble to assist them in becoming enlightened. It is the duty of western culture to use their predictive knowledge of the troubles of these foreign races and aid them before they happen. Imperialism demands that they take advantage of this opportunity and act, not only for spoils but for honest principles. Their natural, nationalistic pride should stir up these beliefs and if they do not, they are just as inferior and ignorant as the races they are trying to help. If America does not quench its prides demands, they shall face the judgment of [their] peers who are the British (Kipling, line56). Nationalism is a justification for imperialism which Kipling harnesses, and this is why his poem is effective in convincing his au dience towards colonialism. The root of this justification is Great Britain, the homeland of Rudyard Kipling. Kipling is informing Americans on the proper way to portray their nationalistic passions. In doing so, Britain becomes the teacher; a teacher who does not wish to get embarrassed by the pupil. America needs to show maturity and responsibility in empire building. Kipling is spurring America to work hard and long and to reject the lightly proffered laurel and the easy ungrudged praise of taking the painless route to international and national recognition (Kipling, line 51, 52). It is something that is earned through progressive work with the indigenous, not something that can be easily taken from them.

Determination of Diastereoselectivity Experiment Jackson Nguyen Determination of Diastereoselectivity using Thermodynamic vs. Kinetic Controlled Reduction Procedures: A Reduction of 4-tert-butylcyclohexanone Introduction: The goal in this experiment was to oxidize 4-t-butylcyclohexanol to 4-t-butylcyclohexanone and reduce back to the original compound. Additionally, the goal was to analyze the ratio of the diastereomers and dictate the reasoning behind the ratios. Theory: In this experiment, three reactions total were performed. One of which was oxidation, and the other two were reduction. The overall result in this experiment was that 4-t-butylcyclohexanol was oxidized and reduced back to an alcohol through two different reactions that gave the same products. In order to oxidize 4-t-butylcyclohexanol, sodium hypochlorite was used, along with acetic acid. Acetic acid was used to protonate the hypochlorite which would then protonate the alcohol group of the reactant. As a result, the hydroxyl group with the extra hydrogen became a great leaving group, allowing hypochlorite, a nucleophile, to attack. This allowed a base, such as water, to deprotonate a hydrogen and create a double bond with the oxygen bond, which allowed the chlorine to leave. Overall, this reaction produced 4-t-butylcyclohexanone as the product. After the oxidized product was created, two different types of reduction were used to reduce the product created from oxidation. Two reagents used in each reduction reaction were sodium borohydride and aluminum isopropoxide. Both reagents would create similar products; however, the ratios of diastereomers were different. For sodium borohydride, the hydrogen would attack the carbonyl of 4-t-butylcyclohexonone and create a negative oxygen. Ethanol would act as a proton source in the solution and protonate the oxygen, which created a hydroxyl group. On the other hand, the reduction reaction that involved aluminum isopropoxide had a different mechanism. The carbonyl group of the 4-t-butylcyclohexonone would attack the partial positive aluminum due to the electronegativity of the oxygen. A hydrogen would attack the double bond of the carbonyl group and carry electrons over and allow the oxygen to have two pairs of electrons. As a result, the bulky group of the reactant would leave by an addition of hydrogen to the molecule, which created 4-t-butylcyclohexanol. Overall, both different reagents provided the same results. The product, 4-t-butylcyclohexanol was expected to travel less due to its polarity. Also, the final result showed that no reactant was present, indicated by the absence of the spot compared to the spot of the starting material. On another note, isopropyl alcohol was used to eliminate the excess of hypochlorite in Part A. By reacting hypochlorite and isopropyl alcohol, acetone and water were produced. Hence, hypochlorite was used to oxidize isopropyl alcohol in order to create acetone, which was a solvent that would interfere with the reaction; thus, it provided no harm and affect the results. The percent yield was decent for part A and was low for Part B and C. Possible reasoning for this could be that the products were lost during the extraction. It was not likely that the issue resided in the reaction itself because TLC testing indicated that all the reactants were used up. Hence, it was more likely that the extraction process may account for the loss of products. On another note, the ratio of trans/cis of the commercially obtained alcohol mixture seemed to be 1:3. Additionally, the standard ratios of the stereoisomers were almost the same compared to the HNMR spectrums obtained from the experiment. Since the ratio was 1:3, the method most likely used to synthesize the 4-t-butylcyclohexanol was the Meerwein-Pondorff-Verley Reduction. Sources of Errors: No major errors occurred during the experiment. One possible error that may account for the low recover of product would be the extraction. The extraction process went too fast, which may cause some products to be lost in the aqueous layer. However, the aqueous layer was extracted once more, which can minimize the loss of products. This was a possibility. Conclusion and Future Experiments: The results from the experiment concluded that Meerwein-Pondorff-Verley Reduction was the method used to synthesize the commercially obtained 4-t-butylcyclohexanol. Additionally, the products from reactions were successfully obtained from the completed reactions. Future experiments would include multiple attempts of the reactions in order to obtain a higher yield. Although, the results concluded the exact method used, more HNMR spectrums from additional experiments would provide credibility.
